Precision in Performance: Customizing Excellence for ICIMOD

Milestone Synergy collaborated with ICIMOD to revise and implement a Customized Performance Management System (PMS), ensuring that their diverse, multicultural workforce was perfectly aligned with their Strategy 2030goals. At the time, we recognized that an organization dedicated to protecting the “pulse of the planet” required a performance management system that was both vital and dynamic.

The Objective

ICIMOD’s mission spanned transboundary risk reduction, air quality, biodiversity, and sustainable livelihoods. Our goal was to move beyond traditional “compliance-based” appraisals and create a system that fostered:

The Milestone Approach: Customization at Scale

Recognizing the unique nature of an intergovernmental think-tank, we did not just implement a tool; we designed a transformation:

  • Contextual Revision: We meticulously revised existing frameworks to ensure they resonated with both the scientific/research-based roles and the administrative support functions within the organization.

  • Competency-Based Evaluation: Shifted the focus toward “Strong Science” and “Effective Communication,” where we integrated specific behavioral indicators that defined what excellence looked like in a regional knowledge hub.

  • Continuous Feedback Loops: We introduced a “Growth Mindset” model, moving from once-a-year reviews to ongoing performance dialogues. This allowed for real-time coaching and support, which was essential for staff working in high-pressure field environments.

  • Institutionalizing Accountability: By streamlining the results-tracking process, we empowered managers to provide data-driven feedback while giving employees a clear, transparent roadmap for their professional growth.
